According to a criminal figure published in 2016, up to 24.4% crimes were committed in the form of robbery and 15.9% crimes were committed in the form of theft (Crimestatistics.vic.gov.au 2018). Except these, the rate of crime in case of burglary was 10.1% and 6.9% crimes were committed under Narcotic Substances Act. A report is revealing that rate of crime in case of theft and burglary has been increased almost 27% in 2016 compare to 2015. Another offence that has been increasing now days is sexual assault in the state of Victoria. Most of the cases on burglary and robbery are committed by gangs and various criminal organisations are established in Victoria. In general, the organisation that controls the illegal acts or supplying illegal substances are known as criminal organisation. In Victoria, there is no specific definition on criminal organisation. A report published by the Victoria Law Reform reveals that the criminal groups are active in the drugs market. It has also been observed that the juvenile assault has been grown in Australia since 2000 and the rate of molestation on women is at high condition. Most of the women are victimised by their relatives. The crime related to graffiti has also become a serious problem in Australia. All these offences are indictable in nature (Von Lampe 2015). Concurrently, the high rate of corporate crimes has instigated the youth to commit crime. The reasons behind corporate crime are well established by the routine activity theory. The motivated offenders as described in the crime triangle model are playing a vital role as according to Felson, they have a tendency to commit crime (Wikstrm et al. 2015). The vulnerable objects are defined as a suitable target and situation makes the target more attractive to the offender. According Felson and Cohen, risk regarding the personality and property is increased due to low self control tendency that arise due to poverty and lack of job in Victoria and Australia as well. This theory has made an attempt to define the chances of crime at different level. In the beginning, this theory was used to recognize the changes made in the pattern of crime. Later, the theory was developed to predict the allocation of crime across time. There are certain places in every country where the rate of crime is higher compare to the other places. This theory made an attempt to delve into the reason of this comparison. This theory creates emphasis on the routine activities of human being. Besides, this theory has made an attempt to describe the differences in the process of victimization. Government has failed to provide sufficient job to the youth of Victoria and this forced them to get addicted to drugs and commits crimes like burglary and robbery. This theory focuses on the nature and characteristics of crime. Many theorists have classified the theory as a meta-theory of criminology as it deals with different components of crime. According to this theory, crime is a calculated offence and the criminals are making decision with conscious mind. The main objective of the decision was to gain certain benefits by committing the crime. Problem solving methodologies: There are certain problem solving methods that are also helpful to prevent the commission of crime by way of identifying the main facts of a criminal case (Clarke and Eck 2014). The processes are known as problem solving methodologies. SARA and 5Is are such techniques. SARA: The method of SARA is based on the four aspects such as Scanning, Analysis, Responding and Assessing results. This problem solving method is used by most of the policing agencies. It gives a systematic approach to identify and analyse the criminal acts. 5Is model: 5Is model is also a crime prevention model that consists of processes like Intelligence, Intervention, Implementation, Involvement and Impact. This criminal approach is made to improve the level of performance by supplying an integrated map (Weisburd and McEwen 2015). The main objective of this model is to capture the main facts and share the knowledge for the maintenance of good practice to prevent a crime. Environmental prevention: The most effective prevention therapy under this process is situational crime prevention. According to this model, it is required to stop the commission of crime before it is executed (Wortley and Townsley 2016). This theory prioritises the role of bystanders and pedestrian to stop the commission of crime. The risk of street crime can be reduced if the common public participates in the prevention of crime. Additionally, CCTV footage will also help to reduce the chances of commission of crime in the deserted places. Situational crime prevention suggests that if the deserted premises can be maintained properly, occurrence of crime can be controlled (Clarke and Bowers 2017). This method is helpful to identify the criminals and helps the police in the investigation process. Additionally, the criminals will get restricted if the common people will take active part in the prohibition of criminal acts. The same principle can be applied in case of graffiti. Recommendation for Implementation process: Certain steps can be recommended for the implementation of the above discussed processes. The first thing is to search the problem behind local crime. It is required to conduct a survey on the crimes and the criminal acts should be sort out accordingly. Criminal map is helpful to predict the most criminal places in Victoria. Second important step is to identify a particular problem related to crime. Effectiveness of the entire necessary crime prevention model should be analysed as per the problems. For example, in Victoria, most common problems are burglary, robbery and drug addiction. Therefore, the process that could help to reduce these crimes should be adopted. Thirdly, all the possible crime prevention measures should have to be considered and the most effective measures should be applied to prevent the criminal activities (Gibson and Johnson 2016). Next stage should identify the agency who will implement the plan. The significant changes should have to be recorded by the agents and proper documentation is required in this case with an intention to provide a systematic approach to the crime prevention. Symptoms such as fatigue, headaches, burning sensations on the skin were more common among those who make longer phone calls. At the same time there are a growing number of unconfirmed reports of individuals whose health has been affected after chronic, frequent use of mobile phones, presumably from radiation effects on cell. There are two types of phones, one has the antenna mounted on the handset and the other has the antenna mounted on a separate transmitter or, if the telephone is installed in a vehicle, mounted on the roof or rear window. Communication between a mobile telephone and the nearest base station is achieved by the microwave emissions from the antenna. Concerns have been raised about the type of mobile telephone that has the antenna in the handset. In this case, the antenna is very close to the user's head during normal use of the telephone and there is concern about the level of microwave emissions to which the brain is being exposed. Those telephones that have the antenna mounted elsewhere are of no concern, since exposure levels decrease rapidly with increasing distance from the antenna. Cordless telephones, which need to be operated within about 20 meters of a base unit that is connected directly to the telephone system do not have any health concerns associated with their use because exposure levels are very low. . Media reports have claimed that up to 70 percent of the microwave emissions from hand- held mobile telephones may be absorbed in the user's head. This is not supported by the evidence, but nevertheless leads to speculation that hot spots may be created in the user's brain, thereby raising concerns that the telephones may be a health risk. Other reports have indicated that mobile telephone users suffer localized headaches when they use their telephone. At this stage, it is difficult to evaluate the evidence supporting these reports, since they have not been published. This work on human subjects follows other phone studies in animals suggesting that radiation from mobiles may cause brain tumors, cancer, anxiety, memory loss and serious birth defects. An Australian study found that mice exposed to pulsed digital phone radiation over 18 months had twice the risk of developing cancers. An American study found that learning and short term memory were impaired after 45 minutes exposure to radiation from phones in rats. And other studies of electromagnetic radiation on pregnant mice suggest that high exposure can affect intra-uterine development, confirmed recently in chicks. The effects in humans are unknown. In Britain a 27 year old woman with a brain tumor is taking a mobile phone manufacturer to court who she blames for her tumor. A biologist, Roger Coghill has also been given permission to bring a case against a provider of mobile phone equipment for failing to warn people of radiation hazards. A wide variety of electrical devices contribute to electro smog, ranging from computers, to phones, TV sets, radar transmitter and transformers. However mobile phone radiation is certainly intense, as evidenced by the effects on aircraft navigation systems, or more obviously on a nearby conventional telephone or a music system The brain cancer reports originated in the USA where a number of lawsuits have been lodged against mobile telephone manufacturers and suppliers. The prospect of getting higher pay elsewhere is one of the most obvious contributors to turnover. For example, the economic perspective on turnover suggests that turnover reflects the beneficial aspects of worker mobility, such as the improvement of matches between employees and firms over time. Companies should take a deep interest in their employee turnover rate because it is costly part of doing business. When a company must replace a worker, the company incurs direct and indirect expenses. These expenses include the cost of advertising, headhunting fees, human resources cost, loss of productivity, new hire training, and customer retention. On the contrary, turnover can adversely affects operational efficiency, especially for complex processes that require close teamwork and high amounts of assumed knowledge. Apart from the cost you incurred, it will also give you a bad image in the public. They will speculate about the reasons why your employees do not last long in the organization. They will question the management skill of the leaders of the organizations. Consequently, this will also affect the judgment of your potential investors. Minimizing employee turnover rate is one of the most important tasks of managers. This is because a high turnover rate among others implies that the organizations concerned are probably incurring high costs of operations. The costs of employee turnover are due to the costs of retaining workers, the costs of training and development loss of business, loss of productivity, and also increased in business risks. Therefore, companies that are not able to reduce their employee turnover figure will likely lose their competitiveness in the long run. High turnover can be a serious obstacle to productivity, quality, and profitability at firms of all sizes. For the smallest of companies, a high turnover rate can mean that simply having enough staff to fulfill daily functions is a challenge, even beyond the issue of how well the work is done when staff is available. Turnover is no less a problem for major companies, which often spend millions of dollars a year on turnover-related costs. These conflicting views concerning the effects of turnover suggest that one must not view turnover as a monolithic concept, but rather as a contingent phenomenon. The relevant question thus becomes not whether turnover has positive or negative effects on performance, but rather under what conditions it is more harmful or beneficial to the firm. 4.0 IMPROVING THE MANAGEMENT OF EMPLOYEE TURNOVER Today, most of the companies believed that in order to achieve and sustained effectively, human resource management (HRM) needs to be efficient. An organization is encouraged to use personality traits and leadership style theories to determine the personality type and leadership style posses by job applicants and future candidates before actually employing them. With this, there are more chances for an employee to be satisfied with the job given, and reduce employee turnover. 4.2 Employee Retention Most companies try to reduce costs by eliminating search, advertising and referral fees. They spend countless hours calculating cost per hire. With the current competitive marketplace, companies often utilize every source available to locate and hire top personnel. Companies should concentrate on retaining key employees, because real costs begin to add up when employees leave. Retaining your most seasoned and talented employees helps ensure your organizations strength. Its more important than ever to put strategies in place to avoid the overarching costs of employee turnover causes, and keep skilled, high-level producers motivated and invested. It is also vital to involve staff in the organizational process that not only empowers them but also increases their loyalty to and identification with the company. The only way to truly understand employees is to ask them what they want and to find out what can be done to help them reach their goals. By asking, becoming involved, and being accountable, supervisors can go a lo ng way in improving employee job satisfaction as well as retention. 4.4 Increasing Job Satisfaction Those employees who feel that they are cared for by their organization and managers also have not only higher levels of commitment, but that they are more conscious about their responsibilities, have greater involvement in the organization, and are more innovative. Managers and organizations must reward and support their employees for the work that they do because this perceived support allows for more trust in the organization. All people have a desire to be needed and to feel valuable, including at their place of business. Consistent praise from a manager boosts an employees confidence and makes him happy about his place inside the organization. People perform at a much higher level when they feel happy and confident. When they dont feel important, people become withdrawn and complacent and start looking for other places to work. Being an employer is somewhat like being a parent figure. One must continuously provide security and make your employees feel wanted and needed. In terms of assessment and promotion, the fairness in the decision making process is crucial for commitment. The organization should communicate clearly how decisions are made and why some people and not others did get promotions. Satisfied employees tend to be more loyal to their organization. Generally, when people are satisfied with their jobs, they will have a positive attitude feeling about their jobs. In their minds, other jobs would not be better than the current one. Therefore, it is unlikely that they will change their jobs. Employees prefer to stay in their company and work hard for a return. If employees feel that the company treats them fairly or well, the workers will feel that they are responsible to keep working hard for their companies. Also, in order to maintain their current satisfied jobs, employees will perform well and work effectively, which is beneficial for the company. Therefore, in order to increase the employees level of commitment, the manager can try to increase their employees level of job satisfaction. For an organization to be successful, its managers must ensure that their employees have a high level of job satisfaction in order to mutually have a high level of organizational c ommitment. Managers may also apply job rotation so each employee will have an opportunity to perform different tasks using various skills and talents. By using this method, it may be able to further increase the interests the employees would have in their job. Moreover, managers should motivate employees to be more helpful, considerate, friendly and good-natured to their co-workers and supervisors, because this would increase the employees job satisfaction and may motivate the urge to help out other co-workers. Indeed, providing sufficient opportunity for promotion to employees would significantly increase job satisfaction because promotions reflect valued signals about a persons self- worth. 4.5 Increasing Organizational Commitment Organizations can increase employee commitment by providing them with fair and reasonable working practices in a rather cost-effective way. Research has found that the more committed the employee is to the organization, the greater the effort exerted by the employee in performing tasks. Highly committed employees wish to remain associated with the organization and advance organizational goals, and are therefore less likely to leave. Job performance has been reported to be higher for employees with strong affective commitment. The underlying assumption is that they will work harder at their jobs and perform them better than those with weaker commitment. On the personal level, there are benefits for strong affective commitment; for example, working in an environment in which one is positive about has implications for reduced stress levels. Alternatively, affective commitment could lead to negative consequences for life beyond the organization. By obtaining affective commitment from employees may have positive effects for the organization, even though some of the magnitudes of the findings are not very high. To stay committed, employees should feel valued and recognized by management. Motivation constitutes a central element when going through the process of human learning. If the organization does not possess the ability to motivate its employees, the knowledge within the organization is not practically used to a maximum. Therefore, it becomes the aim of every learning organization to find the factors that enable it to motivate its employees to continuous learning and to take advantage of this knowledge to ensure its living. It is unlikely that employees will be committed if they are not sufficiently motivated. Another key to employee satisfaction is implementing formal training programs that provide employees with clear paths for advancement. Employees are more likely to remain loyal to businesses committed to staff development and promoting from within. Induction training and socialization are carried out, which are vital in gaining employee commitment. It is essential to reinforce a sense of self-worth within newcomers, which can be achieved through a supporti ve environment. In addition, employees may try to increase their intrinsic motivation, which is self- applied. If employees set goals for themselves, and these are achieved, the employees will be able to feel a sense of accomplishment. This may in turn lead to an increase in the level of satisfaction at their job and thus affect their level of organizational commitment. 5.0 CONCLUSION In todays highly competitive labor market, there is extensive evidence that organizations regardless of size, technological advances, market focus, are facing human resource challenge. Employee turnovers are results of employees dissatisfaction of one or more factors. Measures can be taken to prevent turnover and to improve other operating results as well. There need to be greater appreciation of the costs and consequences of high employee turnover, and a willingness to change established personnel management practices. Employees are one of the most important determinants and leading factors that determine the success of an organization in a competitive environment. Therefore the way people are managed has a major impact on their commitment and on organizational performance. Advantages of gaining employee commitment have been perceived to be lower labor turnover, extra role behavior, and better product quality and employee flexibility leading to the firms competitive advantage. Thus, given the contribution that a highly productive trained employee can make to organizational productivity, keeping such an employee should be a high priority to the organization. Organizations can secure this commitment by engaging in fair HR practices such as procedural justice, good communication, increased participation, more supportive management and reasonable rewards. Finally, it is important to note that simply implementing HRM practices such as benefits, job descriptions, or standard of procedure is not enough to earn employees commitment. In order to enjoy the benefits of a fully-committed employees, therefore a stable and high-performing workforce, dairy producers must offer a workplace with effective performance feedback and opportunities for participation.

Throughout Daniel Defoeââ¬â¢s, Robinson Crusoe one may see the effects of solitude on the development and life of the main character. When Robinson Crusoe becomes stranded on a desolate island, he must do whatever is necessary to survive. After being on the island for several years Crusoe learns to adapt to his surroundings and live with what he has. One thing he does not have for most of his stay there is a companion, another person to talk to, someone to share his thoughts with and help him out. To fulfill his desires of wanting company, Crusoe decides to let God become his companion. He starts to read the Bible and learn Christianity. Defoe seems to be a very strong believer in God. He believes that Godââ¬â¢s providence shapes the lives of all men and that any unusual circumstances or misfortunes that occur happen because that is the way God wanted it. Throughout the novel one can see other instances of divine intervention in Crusoeââ¬â¢s life. Even though Robinson Crusoe is under impractical circumstances, stranded on this remote island, his isolation enables him to learn numerous things and become a devote Christian. He learns how to become an architect, a carpenter, a baker, a tailor, a farmer, an umbrella maker, and even a preacher. Crusoe becomes a very independent and resourceful individual as the novel progresses. à à à à à In the 17th century, the Catholic reform was sweeping through many parts of Europe. The period from 1600 to about 1750 is known as the Baroque Era. Throughout this period the Catholic Church was fighting back against the effects of the Renaissance. The people of the Renaissance society started to question their beliefs in the church and tried to rationally explain the world around them. Several crusades were fought throughout this period and in the end England and France became ââ¬Å"Christianized.â⬠Robinson Crusoe was published during the Baroque Era and it contained a great amount of Catholicism. Crusoe becomes a good Christian during his lonely stay on the deserted island and he also converts his companion Friday when he arrives on the island from cannibalism to Christianity. Crusoe believes that God put him on the island because that was his fate and that he must be happy with what God has chosen for him. This is the reason why Crusoe looks at the posit ive side of all things. Crusoe has been placed on this barren island as a punishment for his sins (disobeying his father) and for leaving his middle station of life.

Realism vs. Romanticism
Realism and romanticism have been writing styles that have been going on for centuries. Realism sprouted from romanticism around the late 1800s when people grew tired relating to the romanticisms ââ¬Å"fairy taleâ⬠nature. People wanted a fake character going through many things they did on a daily basis. Edna and Hester represent each of these. Hester represents romanticism while Edna represents realism. Both of the characters are women in later times that go through the hardships close to their era. The Scarlet Letter is a romanticism novel written by Nathaniel Hawthorne. Hester is a young lady in the seventeenth century that is constantly surrounded by her sin of adultery. Throughout the novel, Hester becomes more of her own person as she cares for her daughter Pearl on the edge of the woods. The format of the novel is written in a romanticists way; formal and fitting for the setting. The writer also expresses splashes of color in the story to retain a positive outlook or effect as the novel goes on. Symbols in the novel are naturalistic, such as roses; the symbol of hope for change. Pearl is also a symbol; a symbol of transgression and Hesterââ¬â¢s reason for living. The setting of the novel is slightly depressing, but grows into this mystical-like town as the novel goes on. Hester redeems herself for her sin, the letter ââ¬Å"Aâ⬠in her bosomââ¬â¢s meaning turns into ââ¬Å"Ableâ⬠. The story reveals more secret, though each one brings Hester closer and closer to closure on her sin. There is an antagonist as there usually always is for romanticism novel, though it is usually never the actual main character that is the true antagonist. Chillingworth bogs down on Dimmesdale, mentally tearing Dimmesdale apart to find out the father until helped by Hester. The Awakening is written by Kate Chopin. In the novel Edna is realistically trapped in her own world of self doubt and sense of unknowing. The novel is written in a modern setting, though the setting is much different. The explanation of the islands makes them seem bland and unlikeable. There is expressed color in the novel, but seems dulled out by the unhappiness of the ladies that inhabit the islands. There are many symbols, most of them consisting of the ocean; which represents freedom. Another, the parrot; is said to represent Edna; trapped. Edna is represented going through many ordinary circumstances of her time, being stressed with the concern to be the perfect house wife. Her life spirals downwards as she loses herself and eventually leaves her children in care of her mother. She is given time after time to redeem herself but only degrades herself by giving in to her own selfish human characteristics. Edna herself is the antagonist as she fights with her spiritual and physiological being for a better life, but eventually looses. Edna eventually gives up and swims as far out into the ocean, drowning herself; Thus, ending the novel. Both realism and romanticism reflect on life lessons and inspire many readers. This American literature is sure to be passed down from generation to look back and reflect on the possibilities in life. Both genres drastically changed the literature, and art movements.
